股份制商业银行人才流失倾向及应对策略研究
摘 要
随着世界经济一体化和全球化进程的加快,人才流动日趋加剧。合理的人才流动能提高人力资源的使用效率,实现个人效用最大化,同时也达成社会效用的最大化。然而,不合理的流动将给企业造成了巨大的损失。我国股份制商业银行在激烈的人才竞争中更是如此,一方面是由于我国的股份制商业银行出现的比较晚,发展的基础和实力都比较弱,存在一些造成人才流失的体制方面因素;另一方面,随着我国加入WTO的深入以及金融业对外开放的深化,外资银行等金融机构在我国大量出现,使我国银行业人才竞争的激烈程度达到了前所未有的局面,人才流失给我国的股份制商业银行造成巨大的损失。本文以华夏银行杭州分行作为案例研究的样本,通过对该行历年人员流失情况的调查,总结出该行人才流失的倾向性特点,分析该行面临人才流失的主要原因,并在此基础上,从薪酬制度、职业生涯管理等角度对股份制商业银行的人力资源管理制度的改革和创新提出了相应的对策和具体措施。

With the speeding up of integration and globalization of the world economy ,the flowing of talent increasingly intensified. The reasonable flowing of talent can improve the efficiency in the use of human resources to achieve maximization of individual utility, also, it can achieve the maximization of social utility at the same time. However, the irrational flowing will cause a huge losses to the enterprise. It is especially for Chinas joint-stock commercial banks in the fierce competition for talents, partly because Chinese joint-stock commercial banks appear relatively late and the development of the foundation and strength is also relatively weak, and there are some factors that come from the system to make the flow of talent; the other hand, With the deepening of Chinas accession to WTO and the deepening of opening up the financial industry, foreign banks and other financial institutions in China have emerged, making Chinas banking industry’s competition for talents reached an unprecedented situation. The outflow of talent makes a huge loss for Chinese joint-stock bank. In this paper, taking the branch in Wenzhou Huaxia Bank as a sample to do some research, through surveying the current situation of the outflow of talent over the years, summed up the banks brain drain bias characteristics, analyzed the main reasons for brain drain what the bank faced, and based on this, put forward corresponding countermeasures and specific measures to reform and innovation of the human resources management syst
