公司员工离职倾向及影响因素研——以Y公司为例

摘要
通过对Y公司员工们的离职倾向和影响因素的研究,分析出组织因素和个人因素是对员工离职倾向影响的主要因素,首先分析组织因素,如:公司能否够提供的发展机会、公司的调整与变革、公司薪酬福利和奖励政策、弹性工作时间、团队中员工的匹配度、工作分配和开会制度。其次分析个人因素,如:年龄、性别、学历、对于工作的不满,对于领导的不满和工作压力过大。得出各个因素之间的关系,从中分析出了影响员工离职倾向的另一个关键的因素——工作满意度,工作满意度又是影响组织承诺的关键因素。最终通过对各个因素的研究分析,找到它们间的相关性——员工的个人因素是组织因素影响离职倾向的干涉变量;工作满意度是影响员工离职倾向的中介变量;组织因素为自变量,离职倾向为因变量。深入研究后推导出改善员工离职的合理化建议,减少员工离职意愿,降低离职率。

Through缩进2个字符thestudyoftheturnoverintentionandtheinfluencingfactorsoftheemployeesinYcompany,thepaperanalyzesthattheorganizationalfactorsandpersonalfactorsarethemainfactorsthatinfluencetheturnoverintentionoftheemployees,suchas:Whetherthecompanycanprovidedevelopmentopportunities,thecompany’sadjustmentandchange,thecompany’scompensationandbenefitsandincentivepolicies,flexibleworkinghours,employeefitintheteam,workallocationandmeetingsystem.Second,analyzepersonalfactors,suchas:age,gender,education,dissatisfactionwiththejob,dissatisfactionwiththeleadershipandjobstress.Therelationshipamongvariousfactorswasobtained,andanotherkeyfactorinfluencingemployeeturnoverintentionwasanalyzed,namely,jobsatisfaction,andjobsatisfactionwasthekeyfactorinfluencingorganizationalcommitment.Finallythroughtoeachfactorresearchanalysis,findcorrelationsbetweenthesefactors——Thepersonalfactorsofemployeesaretheinterferencevariablesoforganizationalfactorsaffectingturnoverintention;JobSatisfactionisanintermediaryvariablethataffectsemployeeturnoverintention;Organizationalfactorswereindependentvariables,andturnoverintentionwasdependentvariable.Afterin-depthstudy,thepaperdeducestherationalizationproposaltoimprovethestaffturnover,therebyreducingthestaffturnoverintentionandreducingtheturnoverrate.
