基于工作满意度调查的平阳人民医院护理人员流失现状及对策研究
摘 要
工作满意度调查经过许多年的发展,无论国内外都有较为成熟的观点和理论,本研究基于国内的市场竞争形势和文化背景,探寻员工工作满意度与护理人员人才流失的关系,如何通过员工的收入、自主性、工作任务、组织决策、互动合作和职业地位的相关因素调整,使医疗机构获得更大的收益,这已然成为管理者最关心的问题之一,工作满意度仅作为护理人员离职原因调查的一个指标,具有重要的研究意义。
本课题试图通过对国内外相关研究成果进行分析,并初步建立了护理人员工作满意度研究框架,主要从婚姻状况、聘用方式、教育程度、职务、年龄和工龄的角度出发,通过问卷调查和访谈结合相关文献探究医疗机构员工工作满意度与人才流失的关系,结果表明护理行业生命周期仍然比较短暂,且收入依旧是影响工作满意度的主要原因。最后,基于上述研究,笔者探讨了提高护理人员工作满意度的建议。

After years of study, job satisfaction has reached a comparably mature ideas and theories both at home and abroad. Based on the competition of domestic market and domestic cultural background, this study explores the relationship between job satisfaction and the brain drain of paramedic. How to adjust the relevant factors like employee’s income, autonomy, work obligations, organizational decision making, interaction and occupational status for the sake of obtaining greater benefits for medical institutions has become one of the issues managers most concerned about. Job satisfaction independently serves as one factor result in the nurse’s demission is of great research significance.
Through analyzing domestic and abroad correlational research, this study has initial built up the framework of paramedic’s job satisfaction. This study mainly focuses on the influences of marital status, employment pattern, educational status, job position and working age on job satisfaction, meanwhile, combining questionnaire survey, interview and relevant documents, this study tries to find the relation between job satisfaction and brain drain. The result shows that nursing industry still has a comparably short work cycle, at the same time; income is still the main influence on job satisfaction. Last, based on the above study, the author discusses the suggestions on how to improve paramedic’s job satisfaction.
